How to Write a Job Description That Attracts Top Talent

Most job descriptions read like a legal document written by a committee. They're long on requirements and short on why anyone would actually want the role. The result? A flood of unqualified applicants and crickets from the people you actually want.

Lead with the opportunity, not the requirements

The first paragraph of your job description is prime real estate. Instead of opening with "We are looking for a Senior Software Engineer with 5+ years of experience…", try something that answers the question every candidate is actually asking: What's in this for me?

Open with the problem the person will solve, the impact they'll have, or the team they'll be joining. Requirements come after you've made them want to read on.

Be honest about the day-to-day

Candidates are suspicious of job descriptions that are all vision and no detail. Include a "What you'll actually do in your first 90 days" section. It signals organisational clarity, sets realistic expectations, and attracts people who genuinely want that specific role — not just any role.

List requirements ruthlessly

Research consistently shows that women and underrepresented groups are less likely to apply unless they meet nearly all of a job's listed requirements, while many men apply even when they meet 60%. Keep your "must have" list tight — five to seven items maximum. Move everything else to a "nice to have" section.

Include a salary range

Roles that include a salary range receive significantly more qualified applicants and result in faster hires. Candidates use it to self-select appropriately, saving everyone time. If your organisation isn't ready for full transparency, even a broad band is better than nothing.

Describe the culture honestly

Every company says "fast-paced" and "collaborative." Neither means anything anymore. Instead, describe concrete things: how decisions get made, how often the team meets, whether there's an on-call rotation, how feedback is given. Specificity is credibility.
